Making Career Frameworks Work With KnowledgePay

1. Recently, one of our customers, a mid-size company, found itself experiencing 20% annual turnover in its IT organization, and wanted to know why. The company IT Director maintained that "we're losing people because we're not paying well enough." He proposed a 10% market adjustment budget.

2. But when the Director of HR reviewed the situation in KnowledgePay, she noticed an unusually large gap in grade levels from entry level IT jobs to more senior levels – with no intermediary opportunities. Reviewing exit interviews, she also observed a repeated theme of lack of career opportunities.

3. She saw that Senior Programmer and Database Analyst jobs were most often promoted from within, and that the highest turnover was in these jobs. Reviewing data in KnowledgePay she noted that higher level Enterprise Architect jobs were always filled externally.

4. Using KnowledgePay data and analytics, the HR Director determined that the company needed to create a new job, a hybrid application development and database design position one level higher than the current Senior Programmer/Analyst and DBA. The new position made for a step up opportunity from the lower level jobs and also established an internal source of candidates for the Enterprise Architect level. Additionally, the new job allowed a reduction of headcount of existing Enterprise Architects, as their more routine duties could now be assigned to the new intermediary job.

5. This single KnowledgePay project resulted in nearly $200,000 annual savings for our customer – more than the company's yearly KnowledgePay subscription. Later, the IT Director also commented that the new job structure had increased employee engagement and productivity in his department.
